Teamwork: Balancing Learning Styles and Personality Types R. Haynes GEN200 October 7, 2010 Abstract Three different learning styles and personality types were assessed to identify a strategy for the three to collaborate and communicate effectively in a team-setting. The use of the Myers-Briggs personality type indicator and Howard Gardner’s theory of Multiple Intelligences determined the different personality types and learning styles to study. Every personality type and learning style offers skills and abilities beneficial to teamwork.Students and employees benefit from knowing their personality type and learning style. It allows them to determine how they will best contribute to a team. Teamwork: Balancing Learning Styles and Personality Types Even though undefined, knowing one's learning style and personality type allows one to determine their skills and abilities to excel. The Myers-Briggs personality type indicator and Howard Gardner’s theory of Multiple Intelligen ces was used to assess different personality types and learning styles.These assessments are used by schools as well as employers; the results of these assessments bring self-awareness allowing one to determine how one works individually and what one has to offer to a team. Teamwork is a part of everyday life; whether one is a student or an employee. As a student to know one’s learning style or personality type helps one discover the best way to study and retain information. It also allows one to assess how well one can contribute to and collaborate in a group project.As an employee, one works with a team daily therefore knowing the way one learns or one’s personality type allows them to â€Å"pinpoint your own strengths and weaknesses and let your teammates know where you can excel† (Wee ; Morse, 2007, para. 8), which makes delegating tasks and roles easier. In either setting, one can play up their strengths, build weaknesses, and focus their career to their sk ills and abilities. One’s learning style is â€Å"your mind’s particular way of taking in and processing information† (Carter, Bishop, ; Kravits, 2007, p. 38).Verbal-linguistic, interpersonal, and visual-spatial are just three of many learning styles one may fall into. A verbal-linguistic learner uses language to learn and can listen, memorize, and speak well. An interpersonal learner relates to others and considers the perspective of others. They learn best in group discussions or group activities. A visual-spatial learner is capable of perceiving and creating images. They use charts, diagrams, or graphs to learn effectively. For these three learners to work effectively together consider developing study groups in which each learner teaches the information to the group.In the study group include graphs or PowerPoint presentations for visual-spatial learners, group discussion for interpersonal learners, and outlines of the presentation for verbal-linguistic lear ners. Including different techniques will help each learner to perfect strengths and build weaknesses. An individual’s personality characteristics identify how one learns, thinks, reacts to others, and retains information. The three personality types that were assed were an Organizer, Adventurer, and a Giver. An Organizer is responsible, disciplined, and loyal.They work well in structured environments. An Adventurer is courageous, flexible, open-minded, and hands-on. A Giver is adaptable, honest, has open communication with others, and promotes potential in others. For these three personality types to collaborate together, the Organizer should create a schedule of tasks. The Giver and Organizer should request feedback to ensure all tasks are being met and each group member is equally participating. They should develop a game or use music to help memorize material or to present material for the Giver and Adventurer.All three personality types would enjoy working in a group wit h open communication. In a group, they can present new ideas to each other and establish those that work best to achieve their goal. In conclusion, although undefined, knowing one's learning style and personality type allows one to determine their skills and abilities to excel for two main reasons. First, one will be aware of what areas are their strongest and weakest. Carl Jung’s Theory concerning Personality Types Essay

This essay will give an introduction to Carl Jung and what started his research, the essay will discuss Carls Jung’s personality types and their characteristics and will also discuss the Myers Briggs type indicator. The essay will also discuss falsification of type as well as what Carl Jung believed to be the cure for falsification of type. Criticisms of personality type and MBTI will also be discussed and in conclusion this essay will discuss how we can use personality types and MBTI within our own work. Carl Jung & The Beginning of Personality Theory Carl Gustav Jung was born in Switzerland in 1875. His first choice of study was archaeology but he went to study medicine at the University of Basil and while working for the neurologist Krafft Ebing he settled on psychiatry. After graduating he took a position at the Burghoeltzli Mental Hospital, he also taught classes at the university in Zurich, had a private practice and invented word association. In 1907 Carl Jung met Freud in Vienna where the two are meant to have spent thirteen hours talking their friendship started off strong with Jung championing many Freudian ideas but over time their friendship began to deteriorate. Jung felt that Freud focused too much on sexuality and that Freud’s concept of the unconscious was too limited and negative. The official break up happened when Jung resigned from the international psychoanalytic congress. Then in 1913 Carl Jung had a dream, he dreamt that there was a monstrous flood engulfing Europe and lapping at the mountains of Switz erland. He saw thousands of people drowning and civilization crumbling. In the following weeks he continued to have disturbing dreams in which he dreamt of eternal winters and rivers of blood. Carl Jung thought he was becoming psychotic but on the 1st August WWI began and Jung felt there had been a connection between himself and the rest of humanity, thus began Jung’s painful journey of self-exploration which formed the basis for his theory’s. Personality Theory Attitudes & Functions Carl Jung determined that people act and react to stimulus and situations differently. He classified people into two different groups, depending on  how they behaved. Jung called these two different groups attitudes and classified people as either extraverts or introverts; Extraverts – People who are extraverts are better able to deal with external stimulus such as people and objects. They search for things outside themselves to help fulfil them Introverts – People who are introverts are better able to deal with internal stimulus and look inside themselves for fulfilment. In addition to the two attitudes Jung further classified people into four functions types Sensory and Intuitive which refers to our preferred way of collecting information and Thinking and feeling which refers to the way we make decisions. Sensory – People who are more sensory tend to like specific answers and deal in facts and figures Intuitive – People who are more intuitive tend to p refer to gather information through ideas and theories. Thinking – People who are thinkers tend to prefer to make decisions based on scientific fact and concrete truths. Feeling – People who make decisions on their feelings, trust in their emotions and sensitivities. The four functions and two attitudes made up Carl Jung’s original personality types it was later expanded on and two more functions where added which deal with the way people live their lives these are judgers and perceivers ; Judges – Prefer to live in an orderly way and prefer structure and organisation. Perceivers – Prefer to live more spontaneously and are more adaptive. The theory was then used by Katharine Cook Brigg and her daughter Isabel Briggs Myers who after studying Carl Jung’s work extensively turned the theory of psychological types to a practical use. They created the Myer Briggs indicator believing that knowledge of personality types would help woman during WWII who were entering the work place for the first time by identifying which jobs would be more comfortable and effective for them. MBTI focuses on a normal population and emphasizes the value of naturally occurring differences. The two attitudes and six functions types make up for sixteen different combinations which provides detailed characteristics and help us determine which of the types we belong to , each of us has a dominate function with the other three being less dominate. The combinations and some of the characteristics are as follows. ISTJ People who fit in this category tend to be quiet, serious and earn success by  thoroughness and dependability. They value traditions and loyalty. ISFJ People who fit in this category tend to be quiet, friendly, responsible, and conscientious. They strive to create an orderly and harmonious environment at work and at home. INFJ People who fit in this category tend to seek meaning and connection in ideas, relationships, and material possessions. They want to understand what motivates people and are insightful about others. INTJ People who fit in this category tend to have original minds and great drive for implementing their ideas and achieving their goals. They can be sceptical and independent. ISTP People who fit in this category tend to be tolerant and flexible they are quiet observers until a problem appears, then act quickly to find workable solutions to the problems that may arise. ISFP People who fit in this category tend to be quiet, friendly and sensitive. They like to have their own space and to work within their own time frame. INFP People who fit in this category tend to be idealistic and are loyal to their values and to people who are important to them. INTP People who fit in this category tend to seek to develop logical explanations for everything that interests them. Theoretical and abstract, they are interested more in ideas than in social interaction. ESTP People who fit in this category tend to be flexible and tolerant; they take a pragmatic approach and are focused on immediate results. ESFP People who fit in this category tend to be outgoing, friendly, and accepting. They are lovers of life, people, and material comforts. ENFP People who fit in this category tend to be enthusiastic and imaginative. They are spontaneous and flexible and often rely on their ability to improvise and or their language skills. ENTP People who fit in this category tend to be quick, clever and outspoken. They are good at reading other people and can easily become bored by routine. ESTJ People who fit in this category tend to be practical and realistic. They act decisively and move quickly to implement decisions. ESFJ People who fit in this category tend to be warm hearted. They want harmony in their environment and work hard to establish and maintain it. ENFJ People who fit in this category tend to be warm, empathetic and responsible. They are highly attuned to the emotions and needs of others. ENTJ People who fit in this category tend to be blunt and decisive they assume leadership readily. They are usually well informed and well read. â€Å"Jung noted that it is not possible to use the attitudes of Extraversion and Introversion and the Judging and Perceiving functions independently of each other. People who prefer Extraversion will most likely focus their Perception and Judgment in the outer world while people preferring the Introverted attitude, when circumstances permit, will concentrate Perception and Judgment on ideas.† Falsification of Type In our lives we are not always able to work or live in a way that appeals to our strengths. This can happen for a variety of reasons either we are brought up in environments that are unsuitable to our personality types and we adapt to suit the situation or we may be financially unable to follow a career path that would be best suited to our personality type. A person may also be unaware of their strengths and may just have a feeling that they are not living the life they were meant to. Carl Jung believed that if we do not live or work in a way that best suites our personality type then we could develop a falsification of type. This occurs when we are forced to use our less predominate functions for long periods of time. Carl Jung believed that falsification of type could lead to many psychological problems. Carl Jung described Falsification of Type as â€Å"a violation of the natural disposition,† and explained that whenever Falsification of Type takes place a person first becomes anxious and irritable and then if the condition continues a person becomes neurotic. Jung strongly believed that if there was a reversal of type it could be very harmful to the physiological  well-being of a person and could often lead to an acute state of exhaustion. Research has been done which supports Jung’s theory and according to the research of Dr. Richard Haier of San Diego, when an individual is functioning from a style other than their natural lead style, the brain is forced to expend large amounts of energy trying to maintain the unnatural functions. The result is that the brain and brain-body system experience stress, chronic anxiety and exhaustion. Dr. Arlene Taylor worked with people suffering with PTSD and depression over an 11 year period and found that people living in a state of prolonged adaption appeared to display specific symptoms. There are eight commonly seen symptoms in people who appear to be suffering with a falsification of type theses are; 1) Fatigue – Prolonged adaption can require the brain to work up to 100 times harder. 2) Hyper vigilance – Prolonged adaption can create a state of hyper-vigilance as the brain goes on protective alertness. This is a safety mechanism and can show up in a variety of different ways 3) Immune System alteration – Falsifying Type can be thought of as the individual living a lie at some level. Lying can suppress immune system 4) Memory impairment – Cortisol, which is released under stress, can interfere with memory functions. 5) Altered brain chemistry – Prolonged adaption can interfere with hypothalamus and pituitary functions, which can interfere with hormonal balance. 6) Diminished frontal lobe functions – Prolonged adaption is a significant stressor, which can interfere with functions typically associated with the frontal lobes of the cerebrum. 7) Discouragement, fatigue and or depression – Prolonged adaption can lead to the repeated triggering of the conserve/withdraw reaction to stress. This can be especially true for introverted people although it is commonly observed in extroverted types who have been conditioned to introversion. This is far more common than most people (even researchers) believe. Discouragement tends to increase as fatigue increases, which often contributes to the development of depression 8) Self-esteem problems – .Any or all of the other symptoms can be contributed to diminished overall success in life, which directly affect self-esteem. Self-esteem issues can present as lack of confidence or lack of commitment to improving one’s outcomes Jung believed that the only way to cure falsification of type is to develop the functions and attitudes that people are naturally disposed towards. This is a long process where the sufferer will have to first identify their natural leanings and then work towards changing things within their lives so that their work, family and social lives’ are in balance with their natural strengths and attitudes. Criticisms of Personality Types & MBTI One of the main criticisms of personality types and the resulting MBTI is that it because it deals with the mind which is abstract it cannot be scientifically proven and that some of the personality types could be made to fit anyone as the use of the language and terms can be ambiguous. The MBTI also relies on a person answering questions about themselves and people may not be completely honest when answering those questions either because they are unaware of how they would react within a situation or that their perception of themselves is distorted. The way in which the questions are asked is also not specific so people may not know if the question is referring to the way they would react at work or the way they would react at home with friends and family. The MBTI also fails the double blind test in which participants do a test but are given a test done by someone else and asked if it fits them. Most of the participants find a way to make the results fit. One of the other arguments is that while it can be very useful in self-understanding it can also be used either intentionally or unintentionally to pigeonhole people. People are complex and fitting everyone into just sixteen different categories can limit peoples understanding of each other and themselves. It also could be used as an excuse for bad or inefficient behaviour. Conclusion Personality Types and the MBTI is still widely used today, the MBTI is used in company’s both big and small to understand and motivate staff and as a tool for management training. Personality Types and MBTI are also still used by therapist’s to understand their clients, as well as giving the therapist an idea of which therapeutic tools are best suited for each individual client. It can be used either by allowing the client to do a MBTI test that the therapist has acquired from a reputable source (not just a downloaded from the internet) or the therapist can lead a client through a process which will enable the therapist to discern which characteristics the client may lean towards. It is worth saying that an inexperienced therapist may face problems in trying to discern a client’s personality leanings without using a test or formal questions as it takes training and experience to be able to read a client effectively. Despite its critics personality types can be used as one of the tools a therapist can utilise to assist them in the treatment of clients as long as the therapist is aware of the potential problems with using the personality type or a MBTI test , such as pigeonholing a client into a specific category or allowing the client to use their personality type as an excuse or a crutch. Using the theory in balance with other treatments and being aware of some of the problems that may arise from using the personality types or a MBTI test can allow the therapist to approach the treatment of a client in a well-rounded and balanced way that is both beneficial and productive. The Cove Documentary Film Studies Essay In order for a high-quality documentary to capture an audiences attention it must tell a story. There are three elements to a good documentary. The first is it has to have a set up, this guarantees that that the audience watching the documentary will become emotionally or mentally invested into the characters portrayed on film. Secondly the documentary has to take the audience on a journey, emotionally or mentally, throughout occurrences in the characters lives. Thirdly there must be an inevitable closing of the film that pays off for the characters and the audience. This is exactly what the director Louie Psihoyos does in the documentary The Cove. The directed Louie Psihoyos is a profound photographer for National Geographic (Psihoyos. The Cove). From this experience he knows that in order for this story to be told, he needs to create a human touch in order to captivate the audience. He does this my presenting Mr. OBarrys story into the film. Mr. OBarry is a former dolphin trainer w ho created the world recognized TV show flipper (Psihoyos. The Cove). By bringing this show into worldwide consciousness and causing it to popularize so drastically, he feels like it is his obligation and responsibility to save and protect the dolphins (Psihoyos. The Cove). Throughout this film it is shown that he will do anything and everything to protect these animals from being brutally murdered by the fisherman in the cove. This film shows an act of heroism and courage, not just from OBarry but also from all the volunteers in this film that put their lives on the line to help end the slaughter of the dolphins. The Cove takes us right behind enemy lines to see the risky and dangerous activities taking place. This is what I like to call an eco-thriller. This cove is not only completely hidden by walls of jagged cliffs, but it is monitored and protected by droves and troops of Japanese policemen. Making the shot to see what is behind all of this almost impossible to capture. Due to the difficulty to find access into the cove, the documentary quickly picks up speed and becomes a thriller. Throughout the film there are bad guys like a man labeled private space, there are chase scenes and secret missions done at the dead of night and a number of investigations done by the Japanese government on the cast and crew of the film. All through this film there are two sides shown; good vs. bad. Almost automatically it is made clear in this documentary that there is a conflict and much resistance to the crews presence in Taiji, Japan. The crew is not only monitored and confronted by the Japanese government, but are as well in threat of being arrested. Which causes much fear and panic for not only the filmmakers, but also the audience watching th e film. Under Japanese law, you can be in jail for many months and even years without a hearing or trial for why you were arrested in the first place. The film sets up like a James Bond movie. The crew plans to go against Taijis authorities and to covertly set up remote control cameras and audio devices that will record and expose what the fisherman in the cove are in reality doing. Due to the use of high-tech equipment, such as underwater and infrared cameras, it not only gives this already unique film a completely new appearance and view of things but as well keeps the audience interested and on their feet by using these high-tech devices. The handheld and thermal cameras produces the audience to feel a part of the danger created by the activists to expose the slaughtering. The director integrates scenes from dolphin shows and smiling dolphins entertaining large groups people. He uses this to show that the smile of a dolphin is much like an illusion, as it hides their real feelings, as OBarry describes in the film. Along with the many film techniques used in the film, the film as well uses many diverse emotions of music during di fferent scenes to highlight the moods felt in the scene, which then incorporates the audience to feel the mood in the certain scenes. Not only music is used in the film but also the sounds of dolphins communicating underwater during the slaughter are recorded. These sounds are played over and over in the film causing the sounds to become somewhat implanted into the audiences head. Due to the high-tech cameras being able to capture the slaughters of dolphins to vividly, the audience sees exactly what filmmakers see, no re-enactments, staging or imagination is needed to know whats happening to the dolphins. In every documentary the view of the director is shown in each interview or camera shot, but the distinction between other documentaries and this one is that the raw footage of the dolphin slaughter can only show the perspective and view of the dolphins not the director. Not only is this film worthy of James Bond but also it encompasses everything like a spy-thriller would. This film causes the audience to root for OBarry, who symbolizes the good guys. Throughout this film the audience is constantly questioning whether the cast and crew will be caught or found out and will have to cease the documentary and their mission to expose the fisherman and the government. Most of all the audience is constantly wondering what will happen to the dolphins. This drama not only uncovers the emotional elements of this film, but also reveals intellectual elements. This documentary is strengthened by documentary evidence such as the coverage of International Whaling Commission conferences, interviews with animal experts, doctors, and politicians. The set up and logistics of the operation in this film, which are captured by high-tech equipment, creates a sense of danger, skill and creativity that resembles that of an adventure film. Not only are the consequences high , spending a year in prison perhaps, but also the film will cause the audience to neither enjoy or miss their next visit to watch dolphins performing at marine land. Many people are uncertain and vary to watch documentaries. Many of there reasons come down to two main reasons. The first is because simply they think they will be boring. The second is that they believe the documentaries will force them to change their minds or reconsider their actions. Ignorance is bliss in some cases may be true, choosing our battles only to sustain our sanity but, in other cases there are things that can be done that will not only better you and people around you but as well the world we live in. The prevention of the slaughter of dolphins might seem like a large and inconceivable task but the answer is simple, make people aware of the problem occurring and stop the demand. This is not a huge sacrifice when comparing to 20,000 dolphins slaughtered each year (Psihoyos. The Cove). But, like most things in life there are two sides and in order to understand one side you must as well study the other side. To somewhat defend Japan and their people; countries like the United States have many practices that could be seen at evil, inhumane or corrupt. The slaughtering of dolphins in Japan can easily be compared to the factory farms and slaughterhouses in the US. Animals like cows, pigs and chickens are treated just as poorly, but we dont think of their deaths as tragic as the dolphins death because they have become domesticated animals that are eaten often and that are no longer wild. When we look at dolphins we relate them close to humans and they as well have large quantities of mercury in their bodies, so Westerners would never think of eating them. Since the cove does not expose the audience to the slaughtering of cows, pigs and chickens, it gives the audience a chance to point fingers at others, like Japan, rather than themselves and issues happening in their c ountry. If a group of Japanese doctors were very concerned about the obesity problem among western children and a documentary film was made about it where they exposed the lies and double standards of the fast food industry, what would probably happen is it would anger and enrage westerners. An example of this is Michael Moore who focuses on issues where he lives, which causes quite the debate. The film directly attacks Japan, not only as a nation, but also on the policies, values and customs, which the Japanese have been brought up on. This is apparently shown in the coverage of Japans whaling policies. Which is a target for the audience to project their own bad feelings onto. The filmmakers created this target by showing footage that would shock the audience and would make them point fingers at Japan rather than onto themselves. Through this the audience was influenced to think and feel a certain way, such as anger, guilt, suspense, and moral superiority. Due to this the audience feels that they are entitled or have a right to attack Japan on what they are doing. A good example of moral superiority in this film is when OBarry sees the Taiji people as barbaric. He says in the beginning of the film, Today they would kill me if they could. Im not exaggerating. If these fishermen could catch me and kill me, they would (Psihoyos, The Cove). As well later on he says, The way th e law works in Japan, they can keep you in jail with no charges for 28 days. 90% of the convictions in Japan are obtained by confessions during those 28 days because they can torture you legally (Psihoyos, The Cove). The whole reason for saying these things is to portray the Japanese in a bad light and to characterize them as uncivilized. The fact that in the US the murder rate is 8 times high than in Japan is ignored. Clearly this objective of this movie is not to be necessarily fair. Only the facts that suit the filmmakers ideas, values and thoughts are used. Most of this manipulation is done not only so the directors view will be dominant, but that more money will be made and thus the better for Hollywood. If this movie were attacking Americans as well, there would much less of a demand or want to see this film. Due to this film becoming so popular in the entertainment industry the cove have used this to their advantage by creating a PSA (public service announcement) to raise awareness on the Dolphin slaughter in Taiji (The Cove PSA). This PSA feature a wide cast of celebrities including Jennifer Aniston, Courteney Cox, Ben Stiller, Robin Williams, Naomi Watts, Paul Rudd, James Gandolfini, and many more (The Cove PSA) . In this day many actors, musicians and filmmakers associate themselves with causes like this one in order to help their career and to market themselves. Much of activism done today is a type of entertainment. Instant gratifications are in favor rather than objective or balanced views. For self-serving people like some of these celebrities, the causes they speak about are no more than a fashion statement to boost their careers and identities. It seems that the more you can relate something to yourself or the greater the similarity, the more you feel like it deserves to be treated the same as you. This is one of the reasons why we respond so strongly to seeing the slaughtering of dolphins. This is a way of people reacting to their own self-preservation. The attitude of  Youre either with us, or against us  manipulates people by forcing them to rush to judgment for fear of being labeled as against them and by the use of this manipulation, for good or bad. The images of the film and the actions of the audience are often disconnected because, ecologically, problems tend to be so big any given person feels powerless. But  The Cove  breaks all of these conventions by using high-quality, high-budget techniques to bring the audience to a conclusion. The Cove does a good job of building up the moment of when the dolphins are slaughtered; infusing education and intensity into the preceding frames, but you simply cant be pre pared to see exactly what happens inside the natural cove. By using all the Hollywood cameras and equipment the most powerful scene in the film is when an underwater camera, showing the waters turning instantly red from all of the dolphins blood. While most of the better socially conscious documentaries are forced to look at a tragedy with years of hindsight,  The Coves issues are happening as we speak. This is a film that screams of the present urgency to do something, which makes viewers like us want to get involved. The Cove successfully stays with the audience long after the credits, due to its raw reality.

It also highlights the issues of necessity to change, the risks faced during the transformation and the effectiveness of change management. The behavioral responses and attitude of stakeholders towards change management in the industry have also been covered in the report with a comprehensive analysis on the features that have helped or hindered the changed process within Shell. The findings presented here are mostly based on the research conducted through 20 interviews includes both the face to face interviews and questions being asked through telephone and recording feedback. I tried to interview people who are closely related to the topic of change in the business. In addition, twenty five questionnaires are distributed amongst employees as well in order to understand the change process that took place from converting from JD Edwards to SAP within the organization. 4.2-Factors that resist change One of the most common problems which business executives face during implementing plan is the employee resistance to change. Such resistance could be in different forms like persistent reduction in output, increase in the number of quits and requests for transfer, chorine quarrels, sullen hostility, wildcat or slowdown strikes, and, of course, the expression of a lot of pseudo logical reasons why the change will not work. All this actions can result in a negative outflow or a reduced net worth of any organization. A survey was conducted by the author in Shell Pakistan to identify the most common factors from the employees which act as a resistance while adopting change. The approach adopted for this research was more direct as one to one session of interview was held with the individuals. The feedback received was mixed. The most common reasons for the resistance were as follows Lack of communication between the management and staff on change issue Fear of losing the task after change is implemented is always there Fear or losing their job status and job security is also a concern Too much pressure and work load is tough to handle Change of working environment and disruption in culture is a concern. Conflicts of personalities Benefits are not communicated Others Results are illustrated below by using a pie chart and followings are the findings So according to the results illustrated by the pie chart, it is clearly understood that the fear of losing and the concerns regarding job status and job security are suppose to be the biggest barriers for managing change. After that the benefits of change not being communicated properly, act as a resistance to change. Rest of the reasons identified through the survey were more linked to the human behaviour, like mental stress, personal conflicts, culture disruption etc 4.3- Necessity of change in Shell In any organization managing change process, asks for planning before implementing the change steps. Every organization has different circumstances and the change situation varies a lot but still there are few logical steps which could be used during change management process. The process of change normally starts with a change Trigger. The change trigger highlights the necessity of change in a specific organization. The change trigger included two types of events. These are the external and the internal events: External Events: Changes in economic conditions (Inflation, GDP, Interest rates, etc) Changing laws and regulations, influencing the business cycle Strong competitive strategies from competitor and threat from a new entrant in the industry Technology introduced, changes in Research and Development Internal Events Changes in top level management giving rise to different operational strategies, changes in priorities, and new leadership styles. Introduction of a new technology and having a changed working style and environment Opening more branches of business both in the same country and overseas Introducing new diversified products or services These triggers will push management to opt for change. The questions which is to be answered by management is if they really think change is required to improve the situation, or if it could be handled without implementing change. Shell being a global organization wanted to streamline standardize its processes around the world. Prior to the use of SAP the organization had been using different ERP in different parts of the world like JD Edwards in Asia, Oracle in Australia etc. This made the operational reconciliation processes different but since the organization has the vision of standardizing simplifying its processes it prompted the top management to implement SAP Also SAP had been customized for Shell is being implemented with the name of GSAP i.e. Global SAP. It helps the organization in simplifying operations standardizes its processes around the globe. In short, the following are the factors which pushed Shell to opt for change to accomplish their goals more efficiently: Simplification of the operational process by removal of a lot of redundant activities, and getting rid of activities which were not adding value to any product or service of shell. Standardization of processes across the Globe, this helped Shell in removing complexities which arose from using different systems. Cost Cutting Saving with standardization of processes and removal of non value adding activities. Adapting to the latest of technology in the ERP World i.e. Use of SAP. Reducing the fixed overheads is helpful for any organization in terms of Cost Savings. In the case of Shell Pakistan, organizational restructuring resulting in reduced head count due to process simplification e.g. Prior to SAP implementation there used to be two General Managers for Supply Distribution for operations in Pakistan but now there is only one General Manager for Supply Distribution who covers India, Pakistan Oman Dubai. 4.4-Models dealing with resistance to change There have been many different approaches of managing the resistance to change. Below included are few models presented by different authors during their time which were used as a tool for managing the process of change. Kotter Schlesinger;s (1979) Presented a 6 step model which is used to reduce, eliminate or minimize the resistance. The following steps were suggested in this model for managing resistance. Education Communication: The resistance is the result of ignorance, and in order to control this it was suggested that communicating the vision of change and the potential benefits will help the cause and control resistance Participation Involvement: The idea is to get people involved in the change process and their participation matters Facilitation Support: Offering counselling services to those feeling stress and difficulties is one major example of facilitate, support could involve training procedures, providing technical assistance etc. Negotiation and agreement: According to (Economist, 2003) long before the economic slowdown of 2008-2009 the United Auto Workers Union some extraordinary pay rises and improved medical health care in response to agreeing for managements closure of plants. The General motors and Ford were in competition with non unionized Japanese subsidiaries, and needed to improve their productivity Manipulation Co-optation: The resistance is controlled by the way information is presented or by a political process Coercion, Implicit Explicit: This works best when the management is powerful, the change decision is enforced on the employees forcefully and they are left with no other option but to accept it. (BPP, 2008, P-402) Another model used for carrying out the change process was introduced by Kurt Lewin (1951), He presented a 3 stage model to explain the important steps to be taken while implementing change. Lewins concept about organizational change was based on the perspective of the organism metaphor. His model is widely used by managers in the industry. According to him an organization can go through three different stages during the process of change. Theses stages are: Unfreeze Initiation Creation of the right Environment Lewin has linked this process of change to the human behaviour and believes that motivation should be put before planning and implementing the change process. The unfreeze process defined by Lewin should start with breaking down of the existing status of organization and start building up a new environment. Unfreezing was the process which was used by Lewin to present a new approach in shape of force field analysis. A force field analysis is suggested by Kurt Lewin presented which helps in considerate of change in an establishment. According to Force field analysis a process of change in any organization is stuck in between two types of influencing forces (1) Driving force which is the positive force for change. The other force is the Restraining force which is an obstacle to change, so according to Lewin before the change process the forces are in equilibrium. Lewin also suggested that whenever the driving force is stronger compared to the restraining force, the equilibrium or the status quo will change. Making Sense of Change Management (2004, p.110). The figure below illustrates the work of Lewin on Force field Analysis. This is and example of an operating organization. Thomas (1985) said regarding the force field analysis that the model has been widely used in very different contexts but there is not link of this model to the overall strategy.
